好的領(lǐng)導(dǎo)能帶來好的績效嗎——對倫理型領(lǐng)導(dǎo)有效性的元分析

【摘要】:倫理型領(lǐng)導(dǎo)對下屬及組織績效的影響,已有研究尚未得出一致結(jié)論。采用元分析方法和結(jié)構(gòu)方程技術(shù),以國內(nèi)外103項實證研究為對象,考察倫理型領(lǐng)導(dǎo)與領(lǐng)導(dǎo)-下屬交換、組織認(rèn)同、組織承諾、下屬滿意度、建言行為、組織公民行為、下屬績效、組織績效等領(lǐng)導(dǎo)有效性各指標(biāo)間的關(guān)系,并探討其中存在的調(diào)節(jié)效應(yīng)和中介效應(yīng)。結(jié)果表明:倫理型領(lǐng)導(dǎo)顯示出積極的領(lǐng)導(dǎo)效應(yīng),其與下屬態(tài)度變量的相關(guān)性強于與下屬行為變量的相關(guān)性;文獻出版情況及地域文化差異的調(diào)節(jié)效應(yīng)不具有規(guī)律性,領(lǐng)導(dǎo)-下屬交換及組織認(rèn)同在其中發(fā)揮了部分中介作用。這意味著,倫理型領(lǐng)導(dǎo)是一種效能不錯的領(lǐng)導(dǎo)風(fēng)格,在地域范圍上具有普適性,但在實行該領(lǐng)導(dǎo)風(fēng)格時應(yīng)考慮中介因素的影響作用。
[Abstract]:The influence of ethical leadership on subordinates and organizational performance has not yet reached a consistent conclusion. Using meta-analysis and structural equation technology, 103 empirical studies at home and abroad are used to investigate the ethical leadership and leader-subordinate exchange. Organizational identity, organizational commitment, subordinate satisfaction, constructive behavior, organizational citizenship behavior, subordinate performance, organizational performance and other indicators of leadership effectiveness, The results show that ethical leadership shows positive leadership effect, and its correlation with subordinate attitude variable is stronger than that with subordinate behavior variable. The regulatory effects of literature publication and regional cultural differences are not regular, and leadership-subordinate exchange and organizational identity play a part of the intermediary role. This means that ethical leadership is a kind of effective leadership style. It is universal in geographical scope, but the influence of intermediary factors should be taken into account in the implementation of the leadership style.
