老撾房地產(chǎn)開發(fā)企業(yè)技術(shù)人員流失影響因素研究

【摘要】:當(dāng)前,老撾經(jīng)濟(jì)不斷向前發(fā)展,持續(xù)穩(wěn)定的經(jīng)濟(jì)環(huán)境給老撾房地產(chǎn)開發(fā)企業(yè)帶來了蓬勃的升級。與此同時,由于行業(yè)競爭的日趨激烈以及國家宏觀政策的相繼出臺,房地產(chǎn)開發(fā)企業(yè)的競爭逐漸轉(zhuǎn)化成了人才的競爭,這就造成了員工流失比較頻繁的現(xiàn)象。調(diào)查發(fā)現(xiàn),技術(shù)人員是房地產(chǎn)開發(fā)企業(yè)員工流失較多的一個職位。導(dǎo)致房地產(chǎn)開發(fā)企業(yè)技術(shù)員工的流失的原因是多方面的,除了個人因素外,還有組織的因素,甚至還有宏觀環(huán)境方面的因素。 本文通過閱讀大量的研究文獻(xiàn),對老撾房地產(chǎn)公司技術(shù)人員流失影響因素進(jìn)行深入分析。通過對相關(guān)文獻(xiàn)的梳理,從老撾實(shí)際情況出發(fā),結(jié)合老撾房地產(chǎn)開發(fā)企業(yè)技術(shù)人員流失的現(xiàn)狀,將老撾房地產(chǎn)開發(fā)企業(yè)技術(shù)人員流失的影響因素分為企業(yè)外部因素、企業(yè)內(nèi)部因素以及個人因素三方面,并提煉出這三大因素下的有關(guān)影響變量共22個題項(xiàng)。題項(xiàng)的問卷選項(xiàng)采用典型的李克特量表,選擇了老撾十家房地產(chǎn)開發(fā)公司的主要一線技術(shù)人員為代表作為調(diào)查對象,并就提煉出的22個影響變量對老撾房地產(chǎn)開發(fā)企業(yè)技術(shù)人員流失意愿的影響程度進(jìn)行調(diào)研。利用SPSS統(tǒng)計(jì)軟件對回收的問卷進(jìn)行數(shù)據(jù)處理,通過流失因子分析、相關(guān)分析、回歸分析等方法來檢驗(yàn)每個影響因素下的影響因子對技術(shù)人員流失的影響程度,得出研究結(jié)論:1.老撾入世機(jī)遇、國家相關(guān)政策、區(qū)域經(jīng)濟(jì)發(fā)展?fàn)顩r、行業(yè)發(fā)展機(jī)會是影響技術(shù)人員流失的主要企業(yè)外部流失動因,其中老撾入世機(jī)遇是最大的流失動因;2.工作環(huán)境、培訓(xùn)機(jī)會、薪酬和福利、晉升機(jī)會、企業(yè)規(guī)模、企業(yè)發(fā)展、企業(yè)文化、人際關(guān)系均是影響技術(shù)人員流失的主要企業(yè)內(nèi)部流失動因,其中晉升機(jī)會是最大的流失動因;3.家庭生活、出差頻率、個人性格、個人價值觀、期望匹配程度、受尊重度變量是影響技術(shù)人員流失的主要個人流失因素,其中受尊重度是最大的流失動因。最后,結(jié)合回歸分析結(jié)果,對技術(shù)人員流失影響最重的兩個因子提出相應(yīng)的流失解決對策,同時就老撾技術(shù)人員流失的現(xiàn)狀提出建立技術(shù)人員流失的預(yù)警機(jī)制的建議。
[Abstract]:At present, the Lao economy is developing continuously, and the sustained and stable economic environment has brought a vigorous upgrade to the Lao real estate development enterprises. At the same time, due to the increasingly fierce competition in the industry and the introduction of national macro policies, the competition of the real estate development enterprises has gradually transformed into the competition of talents, which has resulted in the phenomenon of frequent staff turnover. The survey found that the technical staff is the real estate development enterprise staff loss more a position. There are many reasons leading to the loss of technical staff in real estate development enterprises. Besides personal factors, there are organizational factors and even macro environmental factors. By reading a large number of research documents, this paper deeply analyzes the factors affecting the loss of technicians in Laos real estate company. By combing the relevant literature, starting from the actual situation of Laos, combining the current situation of the loss of technical personnel in Lao real estate development enterprises, the factors affecting the loss of technical personnel in Lao real estate development enterprises are divided into external factors. The internal factors and personal factors of the enterprise are three aspects, and the related variables under these three factors are 22 items. The questionnaire options for the item were selected as the representative of the main front-line technical staff of ten real estate development companies in Laos, using the typical Likert scale as the survey object. This paper also investigates the influence of 22 variables on the willingness to drain technicians in Laos real estate development enterprises. The SPSS statistical software was used to process the data of the collected questionnaire. The loss factor analysis, correlation analysis, regression analysis and other methods were used to test the influence degree of each influencing factor on the loss of technical personnel, and the research conclusion: 1. Laos's WTO entry opportunity, relevant national policies, regional economic development, and industry development opportunities are the main external factors affecting the loss of technical personnel, among which Laos's WTO entry opportunity is the biggest driver of loss. Work environment, training opportunity, salary and welfare, promotion opportunity, enterprise scale, enterprise development, corporate culture and interpersonal relationship are the main internal loss drivers of the loss of technical personnel, among which the promotion opportunity is the biggest loss driver. Family life, travel frequency, personal character, personal values, expectation matching degree, respect degree variables are the main factors that affect the loss of technical personnel, among which respect degree is the most important factor. Finally, combining with the result of regression analysis, the author puts forward the corresponding countermeasures to solve the two factors that affect the loss of technical personnel most heavily, and at the same time puts forward some suggestions on establishing an early warning mechanism for the loss of technical personnel on the basis of the current situation of the loss of technical personnel in Laos.
