普通高中班干部隊伍建設(shè)存在的問題與對策

【摘要】:班干部是班集體建設(shè)的核心力量,是班主任不可或缺的助手,是任課教師與學(xué)生之間溝通的紐帶和橋梁。在日常學(xué)習(xí)生活中,他們將直接參與到班級管理的具體事務(wù)中去,肩負(fù)著組織活動、服務(wù)同學(xué)、進(jìn)行師生間上傳下達(dá)、溝通協(xié)調(diào)等任務(wù),并及時協(xié)助所有教師把握班級發(fā)展動態(tài)。一支強(qiáng)有力的班干部隊伍,是搞好班級工作的基礎(chǔ),它對促進(jìn)學(xué)習(xí)小組管理、強(qiáng)化紀(jì)律管理、形成尊師重學(xué)風(fēng)氣,凝聚良好的班級文化和和諧的群體氛圍,有著舉足輕重的作用。因此,班干部需要比一般學(xué)生具備更高的管理素養(yǎng)和思想覺悟水平,更強(qiáng)的責(zé)任感和大局意識。但是,目前普通高中班干部隊伍建設(shè)存在的問題很多,比如班干部的產(chǎn)生方式過于單一,班干部職位分配不合理,部分班干部過于重視權(quán)力、付出意識還有待加強(qiáng)等。如何有效地推進(jìn)普通高中班干部隊伍的建設(shè),成為班級管理必不可少的內(nèi)容。本研究以威海市第一中學(xué)為研究對象,采用隨機(jī)抽樣方式從三個年級共選取50名班主任和1050名學(xué)生進(jìn)行問卷調(diào)查,還對6名班主任、30名學(xué)生以及分管學(xué)生工作的學(xué)校領(lǐng)導(dǎo)、學(xué)生管理部門負(fù)責(zé)人進(jìn)行了訪談。調(diào)查中發(fā)現(xiàn),班干部建設(shè)中主要存在5大類問題,分別是班干部成員構(gòu)成、班干部的遴選方式、班干部作用的發(fā)揮、班干部培養(yǎng)培訓(xùn)、班干部的考核評價。然后針對班干部建設(shè)存在的問題,從7個方面分析原因,包括學(xué)生對班干部這一角色存在不當(dāng)認(rèn)識、班干部職位設(shè)置不合理、班干部的產(chǎn)生方式不合理、班干部的整體素質(zhì)達(dá)不到要求、班干部“女性化”愈發(fā)突出、班干部的考核方式比較單一、缺少對班干部的培養(yǎng)。然后從8個方面提出了普通高中班干部隊伍建設(shè)策略,包括以現(xiàn)代人力資源管理理論指導(dǎo)班干部隊伍建設(shè)、豐富并優(yōu)化班干部的選拔方式、促使班干部職位的設(shè)定與分配合理化、因需調(diào)整班干部的性別比例、提升班干部隊伍組建與融合的智慧、全方位多渠道提升班干部的基本素養(yǎng)、細(xì)化班干部培養(yǎng)的各項措施、使班干部的考核評價機(jī)制更具引導(dǎo)性。另外針對新形勢下的班干部隊伍建設(shè)現(xiàn)狀,借鑒國內(nèi)外先進(jìn)的做法,提出傳統(tǒng)班干部與管理員制度相結(jié)合、制定值日班長制度、增設(shè)多樣化的小組、推行班級志愿者制度等補(bǔ)充策略。本研究成果可以提升班干部的整體素養(yǎng),培養(yǎng)他們的綜合能力,包括組織能力、表達(dá)能力、與人交往的能力等;提出的一些班干部隊伍建設(shè)的具體策略,包括班干部的產(chǎn)生、培養(yǎng)、評價等,可以為普通高中班主任的班級管理提供參考意見;針對目前班干部隊伍都由班主任管理、班主任的理論水平和實踐經(jīng)驗參差不齊的現(xiàn)狀,喚起普通高中德育部門的重視,從而從學(xué)校全局的角度對班干部隊伍的培養(yǎng)工作進(jìn)行有序、有效的規(guī)劃,并采取相關(guān)的培育措施。
[Abstract]:Class cadre is the core force of class collective construction, the indispensable assistant of class teacher, the link and bridge between teacher and student. In their daily study and life, they will be directly involved in the specific affairs of class management, shouldering the tasks of organizing activities, serving students, uploading and issuing messages between teachers and students, communicating and coordinating, etc. And timely assist all teachers to grasp the development of the class. A strong contingent of class cadres is the basis for doing a good job in class work. It promotes the management of study groups, strengthens discipline management, forms a climate of respect for teachers and revalues learning, and condenses a good class culture and a harmonious group atmosphere. It plays an important role. Therefore, class cadres should have higher management accomplishment, higher level of ideological consciousness, stronger sense of responsibility and greater awareness of the overall situation than ordinary students. However, at present, there are many problems in the construction of class cadres in ordinary high schools, such as the formation of class cadres is too single, the assignment of class cadres is unreasonable, some class cadres pay too much attention to power and pay attention to the need to strengthen their consciousness, etc. How to effectively promote the construction of class cadres in ordinary high school has become an indispensable content of class management. This study took Weihai No. 1 Middle School as the research object, selected a total of 50 class teachers and 1050 students from three grades by random sampling, and also investigated 6 class teachers and 30 students as well as the school leaders in charge of students' work. The head of the student management department conducted an interview. It is found in the investigation that there are five kinds of problems in the construction of class cadres, namely, the composition of class cadres, the selection method of class cadres, the exertion of class cadres' role, the training of class cadres, and the evaluation of class cadres. Then, in view of the problems existing in the class cadre construction, this paper analyzes the reasons from seven aspects, including the students' improper understanding of the role of class cadres, the unreasonable establishment of class cadres' posts, and the unreasonable way of producing class cadres. The overall quality of class cadres can not meet the requirements, class cadres "feminization" is more prominent, class cadres' assessment method is relatively single, the lack of training of class cadres. Then it puts forward the construction strategy of class cadres from 8 aspects, including guiding the class cadre team construction with modern human resource management theory, enriching and optimizing the selection method of class cadre. It is necessary to adjust the gender ratio of class cadres, to promote the wisdom of forming and integrating class cadres, to improve the basic literacy of class cadres through all directions and channels, and to refine the measures for training class cadres. Make the appraisal and evaluation mechanism of class cadres more instructive. In addition, in view of the current situation of class cadre team building under the new situation and drawing lessons from advanced practices at home and abroad, it is proposed to combine the traditional class cadres with the administrator system, to formulate a system of squad leaders on duty, and to add a variety of groups. Carry out supplementary strategies such as class volunteer system. The results of this study can improve the overall quality of class cadres, train their comprehensive ability, including organizational ability, expression ability, ability to communicate with people, and so on, and put forward some specific strategies for the construction of class cadres, including the generation of class cadres. Training, evaluation and so on, can provide reference for the class management of class teachers in ordinary senior high schools. Aiming at the present situation that the class cadres are managed by class teachers, the theoretical level and practical experience of class teachers vary widely. By arousing the attention of the moral education department of the ordinary senior high school, the training work of the class cadre team can be planned orderly and effectively from the angle of the overall situation of the school, and relevant cultivation measures will be taken.
