保險業(yè)專業(yè)人才工作特征與職業(yè)生涯發(fā)展成效關(guān)系研究—勝任力特征視角

【摘要】:隨著保險業(yè)在我國經(jīng)濟體系中的作用日益凸顯,國民生活水平提高導(dǎo)致對保險要求的提升、保險業(yè)自身專業(yè)人才的缺口、保險業(yè)從業(yè)人員職業(yè)生涯管理的內(nèi)在要求使得如何開發(fā)保險業(yè)的專業(yè)人才成為社會關(guān)注的問題。 在這樣的背景下,本研究以保險業(yè)專業(yè)人才為研究主體,結(jié)合當(dāng)前中國保險業(yè)發(fā)展現(xiàn)狀、保險市場人才需求、保險人才內(nèi)在發(fā)展要求,對保險業(yè)專業(yè)人才工作特征、開發(fā)策略、勝任力和職業(yè)生涯成效關(guān)系進(jìn)行了深入研究。 本研究通過訪談?wù){(diào)研、內(nèi)容分析以及對江浙地區(qū)保險業(yè)216位專業(yè)人才的問卷調(diào)研和數(shù)據(jù)分析,定義了保險業(yè)專業(yè)人才的工作特征以及勝任力維度,并且深入探討了其工作特征、人才開發(fā)策略與職業(yè)生涯成效的關(guān)系和勝任力在這一關(guān)系中可能存在的中介作用,以及工作特征人才開發(fā)策略對職業(yè)生涯成效可能的交互作用。 基于對以上研究構(gòu)思的驗證,本研究得到以下結(jié)論: 1.保險業(yè)專業(yè)人才的工作特征有情境自主性、協(xié)調(diào)反饋性和技能多樣性三個維度構(gòu)成,并且這三個維度之間存在密切相關(guān),會對專業(yè)人才的職業(yè)生涯成效產(chǎn)生影響; 2.我國保險業(yè)專業(yè)人才的勝任力特征由專業(yè)技術(shù)能力、協(xié)調(diào)應(yīng)變能力、風(fēng)險控制能力三個維度組成,會對其職業(yè)生涯成效產(chǎn)生積極影響,其中,風(fēng)險控制能力與保險業(yè)專業(yè)人才的職業(yè)生涯成效的相互關(guān)系比專業(yè)技術(shù)能力和協(xié)調(diào)應(yīng)變能力更加緊密; 3.勝任力在工作特征(人才開發(fā)戰(zhàn)略)和職業(yè)生涯成效這一關(guān)系之中存在中介效應(yīng)。其中,勝任力在情境自主性與職業(yè)生涯成效的關(guān)系中介效應(yīng)顯著,而在其他工作特征子維度與職業(yè)生涯成效的關(guān)系上沒有中介作用; 4.工作特征人才與開發(fā)策略對職業(yè)生涯成效存在交互效應(yīng)。實際工作中,不同的工作特征對人才開發(fā)策略與職業(yè)生涯成效的關(guān)系會產(chǎn)生影響,不同水平的人才開發(fā)策略對工作特征和職業(yè)生涯成效的關(guān)系同樣會產(chǎn)生影響。
[Abstract]:With the increasingly prominent role of the insurance industry in the economic system of our country, the improvement of the standard of living of the people leads to the improvement of the insurance requirements, and the gap of the professional talents of the insurance industry itself. The inherent requirement of career management of insurance practitioners makes how to develop insurance professionals become a social concern. Under this background, this study takes insurance professionals as the main body of study, combined with the current situation of China's insurance industry development, the insurance market demand for talent, the internal development requirements of insurance talents, the characteristics of insurance professionals, development strategies, The relationship between competence and career effectiveness is deeply studied. Through interview, content analysis, questionnaire investigation and data analysis of 216 insurance professionals in Jiangsu and Zhejiang regions, this study defines the working characteristics and competency dimensions of insurance professionals, and probes into their working characteristics. The relationship between talent development strategy and career effectiveness and the possible intermediary role of competence in this relationship, as well as the possible interaction between talent development strategy of job characteristics and career effectiveness. Based on the verification of the above research ideas, the following conclusions are obtained: 1. The work characteristics of insurance professionals have three dimensions: situational autonomy, coordination feedback and skill diversity, and these three dimensions are closely related to each other, which will have an impact on the career performance of professionals. 2. The competency of insurance professionals in China consists of three dimensions: professional technical ability, coordination ability, risk control ability, which will have a positive impact on their career effectiveness, among which, The relationship between risk control ability and career effectiveness of insurance professionals is more close than that of professional technical ability and ability to coordinate and adapt. 3. Competence plays an intermediary role in the relationship between job characteristics (talent development strategy) and career effectiveness. Competence plays a significant role in mediating the relationship between situational autonomy and career effectiveness, but not in other sub-dimensions of work characteristics. 4. Job characteristics and development strategies have an interactive effect on career effectiveness. In practical work, different working characteristics have an impact on the relationship between talent development strategy and career effectiveness, and different levels of talent development strategies will also have an impact on the relationship between work characteristics and career effectiveness.
