風險感知和信息來源可信度對國有企業(yè)改制期員工風險決策的影響

【摘要】:改制分流作為國企改革的關鍵步驟之一,是很多生產(chǎn)型企業(yè)合并產(chǎn)能,優(yōu)化資源配置的重要舉措,它為國有企業(yè)帶來了新興的發(fā)展方向、巨大的發(fā)展空間以及強勁的利潤增長。但對于國有企業(yè)員工來說,分流改制則是一種轉折和挑戰(zhàn),所以改制期員工的分配安置問題和工作生活狀態(tài)問題逐漸走進了研究者的視野。目前分流改制員工群體數(shù)量龐大,覆蓋面廣,雖然受到了社會各界的一種廣泛關注,但是對這一群體在心理學層面上的研究相對較為薄弱,尤其是對這一群體決策特點的研究則更是稀少。改制分流員工在企業(yè)改制階段面臨著各種各樣的風險決策,因此從心理學視角來研究改制員工的風險決策很有價值。有研究表明,影響風險決策的重要因素之一是風險感知,當個體的風險感知較高時作出相對冒險的決策行為可能性較小。研究改制期員工風險感知的特點以及它在風險決策中的作用具有很重要的意義。它不僅支持了風險感知的社會風險評估理論,更從現(xiàn)實角度出發(fā)探討了改制期員工在這個特殊階段對周圍環(huán)境的敏感和對未來職業(yè)發(fā)展的迷茫。信息是決策的重要依據(jù)和線索,信息來源可信度很大程度上影響著人們對信息的認知和判斷,進一步影響風險決策的進行。因此研究信息來源可信度在改制期員工進行風險決策的過程中所扮演的角色,對企業(yè)順利完成改革和發(fā)展有著重要作用。本研究將采取問卷法和實驗法相結合的方式,抽取200名國有企業(yè)員工,利用風險投資任務、風險感知情境問卷、信息來源可信度的操縱來研究改制期員工的風險決策及其影響因素。研究一旨在探討員工風險決策的特點。研究一的第一部分利用風險感知情境問卷對所抽樣員工進行調查,分析員工的風險感知在其各維度上的差異,尤其是在以是否經(jīng)歷分流改制為標準的分類上,比較兩個類型員工的風險感知的特點。這一部分研究結果表明,員工的風險感知在性別、年齡、受教育程度上均有顯著差異,尤其是按是否改制分流對員工進行分類,改制期員工的風險感知在程度上高于普通員工,在方向上更偏向于威脅感知。在第二部分研究中我們運用風險投資實驗對改制員工和普通員工的風險決策的特點進行研究,分析了不同類型員工的風險感知對其風險決策的影響。這一部分研究結果表明不同類型員工的風險感知對風險決策的影響不同,改制期員工的風險感知較高,他們的風險決策也較為保守,而普通員工的風險感知較低,他們的風險決策較為開放。研究二著重探討改制期員工的風險感知與信息來源可信度對風險決策的影響。我們將信息來源可信度進行操縱,將風險投資任務分為權威和非權威類別,請改制期員工分別進行實驗任務,通過此方法來研究風險感知和信息來源可信度對改制期員工風險決策產(chǎn)生的影響。研究表明,信息來源對風險決策產(chǎn)生了很強的引導性,在信息來源的影響下風險感知對風險決策的影響被削弱,專家信息在改制期員工的風險決策中具有權威性的地位。在同樣的信息內容和性質下,改制期員工在專家信息的引導下風險決策偏向于開放,而在非專家的引導下,風險決策則偏向于保守,在這一過程中,員工風險感知作用的影響則被減弱。以上這些研究結果不僅豐富了風險決策的理論基礎,還有很大的現(xiàn)實指導意義。它不僅對順利推進國有企業(yè)改制有著建設性作用,還有利于維護改制期員工的合法權益、保障他們的工作生活質量。
[Abstract]:As one of the key steps of the reform of state-owned enterprises, restructuring and diversion is an important measure for many production enterprises to merge capacity and optimize the allocation of resources. It has brought a new direction of development, huge development space and strong profit growth for the state-owned enterprises. But for the state-owned enterprises, the diversion and restructuring is a turning point and challenge. The problem of distribution and resettlement and the state of work life have gradually come into the field of vision of the researchers. The current distributary and restructured staff group has a large number and wide coverage. Although it has received a wide range of attention from all walks of life, the research on this group is relatively weak on the psychological level, especially for this group. The research on the characteristics of decision making is more scarce. The reform and distributary employees face a variety of risk decisions in the stage of enterprise restructuring. Therefore, it is of great value to study the risk decision of the reformed employees from the psychological perspective. It is of great significance to study the characteristics of risk perception and its role in risk decision making. It not only supports the risk perception theory of social risk assessment, but also discusses the sensitivity of the employees in this special stage to the environment at this special stage. Information is an important basis and clue to the future career development. The credibility of information sources affects people's cognition and judgment of information to a great extent, and further affects the risk decision making. Therefore, the research on the role of the credibility of information sources in the process of risk decision making for the employees in the reformed period is to the enterprise. It plays an important role in the completion of reform and development. This study adopts a combination of questionnaire and experimental methods to extract 200 employees of state-owned enterprises, using risk investment task, risk perception situation questionnaire, and the manipulation of information source reliability to study the risk decision-making and influencing factors of the employees in the reformed period. The first part of the study uses the risk perception situational questionnaire to investigate the sample employees and analyze the differences between the employees' risk perception in their various dimensions, especially on the classification of the risk perception of the two types of employees. There are significant differences in gender, age and degree of education among employees, especially the classification of employees according to whether or not they are diverted. The risk perception of the employees in the reformed period is higher than that of the ordinary employees, and the risk perception is more biased in the direction. In the second part of the study, we use the venture capital experiment to reorganize the employees. This part analyses the impact of risk perception on risk decision making of different types of employees. The results show that the risk perception of different types of employees has different impact on risk decision-making, the risk perception of the employees in the reformed period is higher, and their risk decision-making is more conservative, but common. The employees' risk perception is low, and their risk decision-making is more open. Study two focuses on the impact of risk perception and information source credibility on risk decision making in the restructured period. We manipulate the credibility of information sources and divide the venture investment tasks into authoritative and non authoritative categories, and the employees in the restructured period are asked to carry out the experimental task respectively. This method is used to study the impact of risk perception and information source credibility on the risk decision of employees in the restructured period. The research shows that information sources have a strong guidance on risk decision-making, and the impact of risk perception on risk decision-making is weakened under the influence of information sources. Under the guidance of expert information, under the guidance of expert information, the risk decision is biased towards conservatism under the guidance of expert information. In this process, the impact of employee risk perception is weakened. These results not only enrich the risk, but the above results not only enrich the risk. The theoretical basis of decision making is of great practical significance. It not only has a constructive role in promoting the reform of state-owned enterprises smoothly, but also helps to safeguard the legitimate rights and interests of the employees in the reformed period and ensure the quality of their work and life.
