建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效評(píng)價(jià)方法及其應(yīng)用研究

【摘要】:近年來,隨著我國經(jīng)濟(jì)持續(xù)、快速、健康的發(fā)展,城市化進(jìn)程不斷深入,國內(nèi)建筑裝飾施工企業(yè)進(jìn)入了發(fā)展的黃金時(shí)期,同時(shí),也面臨著日趨激烈的市場(chǎng)競(jìng)爭。作為建筑裝飾施工項(xiàng)目的實(shí)際負(fù)責(zé)人和項(xiàng)目管理工作的承擔(dān)者,,項(xiàng)目經(jīng)理的工作也隨著施工規(guī)模與難度的增大而越來越復(fù)雜,為了適應(yīng)這種變化趨勢(shì),如何提高項(xiàng)目經(jīng)理的工作能力和業(yè)務(wù)水平,如何加強(qiáng)對(duì)項(xiàng)目經(jīng)理績效管理已成為建筑裝飾施工企業(yè)的當(dāng)務(wù)之急。 論文以建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理為研究對(duì)象,進(jìn)一步完善建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效評(píng)價(jià)體系,規(guī)范建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效實(shí)施與管理過程,提高企業(yè)對(duì)項(xiàng)目經(jīng)理的管理水平。 論文在對(duì)績效管理與建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效管理相關(guān)國內(nèi)外研究進(jìn)行綜述的基礎(chǔ)上,對(duì)建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效管理概論,系統(tǒng)管理、目標(biāo)管理、激勵(lì)理論等項(xiàng)目經(jīng)理績效管理理論,及績效評(píng)價(jià)方法等建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效管理的理論基礎(chǔ)進(jìn)行了論述;結(jié)合實(shí)地調(diào)查分析了當(dāng)前建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效管理現(xiàn)狀,分析了目前我國建筑裝飾施工企業(yè)的項(xiàng)目特點(diǎn)及管理難點(diǎn),闡述了建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效管理的現(xiàn)狀,并指出了建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效管理中存在的問題;從業(yè)績和能力兩方面對(duì)項(xiàng)目經(jīng)理的績效進(jìn)行界定,通過對(duì)項(xiàng)目經(jīng)理業(yè)績和能力的分析,確定績效指標(biāo);通過層次分析法確定指標(biāo)的權(quán)重,將定量指標(biāo)與定性指標(biāo)相結(jié)合;構(gòu)建了基于目標(biāo)管理的業(yè)績?cè)u(píng)價(jià)和基于360度評(píng)價(jià)方法的能力評(píng)價(jià)方法體系,構(gòu)建一套完整的項(xiàng)目經(jīng)理績效評(píng)價(jià)指標(biāo)體系;從績效管理流程、組織機(jī)構(gòu)、績效計(jì)劃、考核周期、績效評(píng)價(jià)等五個(gè)方面全面介紹了建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效管理與組織實(shí)施過程與項(xiàng)目經(jīng)理績效評(píng)價(jià)結(jié)果的反饋機(jī)制;最后,論文以H企業(yè)為例進(jìn)行實(shí)證分析,結(jié)果表明:論文構(gòu)建的評(píng)價(jià)指標(biāo)體系具備較強(qiáng)的可操作性,通過反饋溝通與考核結(jié)果的應(yīng)用可促進(jìn)項(xiàng)目經(jīng)理業(yè)績和能力的提高。 論文的主要?jiǎng)?chuàng)新之處在于: (1)綜合運(yùn)用目標(biāo)管理方法與360度績效評(píng)價(jià)方法。 (2)完善了建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效評(píng)價(jià)指標(biāo)體系。將項(xiàng)目經(jīng)理的績效評(píng)價(jià)指標(biāo)劃分為三層,共計(jì)32個(gè)評(píng)價(jià)指標(biāo),通過層次分析法合理分配指標(biāo)權(quán)重。 (3)規(guī)范了建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理績效評(píng)價(jià)實(shí)施與管理過程。 論文的研究有助于提高建筑裝飾施工企業(yè)項(xiàng)目經(jīng)理隊(duì)伍的建設(shè)和管理水平,加強(qiáng)建筑施工企業(yè)人力資源開發(fā)與管理也具有積極的意義,從而實(shí)現(xiàn)企業(yè)的跨越式發(fā)展。
[Abstract]:In recent years, with the sustained, rapid and healthy development of China's economy and the deepening of the urbanization process, domestic architectural decoration construction enterprises have entered the golden period of development, at the same time, they are also facing increasingly fierce market competition. As the actual person in charge of the construction decoration construction project and the person in charge of the project management work, the work of the project manager is becoming more and more complicated with the increase of the construction scale and difficulty. How to improve the working ability and professional level of the project manager and how to strengthen the performance management of the project manager have become the urgent affairs of the construction decoration construction enterprise. This paper takes the project manager of the architectural decoration construction enterprise as the research object, further consummates the performance evaluation system of the project manager of the building decoration construction enterprise, standardizes the performance implementation and management process of the project manager of the building decoration construction enterprise. Improve the management of project managers. On the basis of summarizing the domestic and international research on performance management and project manager's performance management, this paper gives an introduction to performance management, system management and objective management of project manager in architectural decoration construction enterprise. The theory foundation of project manager performance management in construction decoration construction enterprises such as incentive theory and performance evaluation method are discussed. Based on the field investigation, the paper analyzes the present situation of project manager's performance management in the construction enterprises of architectural decoration, and analyzes the project characteristics and management difficulties of the construction enterprises in our country at present. This paper expounds the present situation of performance management of project managers in architectural decoration construction enterprises, points out the problems existing in the performance management of project managers in architectural decoration construction enterprises, defines the performance of project managers from the aspects of performance and ability. Through the analysis of the project manager's performance and ability, the performance index is determined, the weight of the index is determined by analytic hierarchy process, and the quantitative index is combined with the qualitative index. The performance evaluation system based on objective management and the ability evaluation system based on 360 degree evaluation method are constructed, and a complete set of performance evaluation index system of project manager is constructed, which includes performance management process, organization, performance plan, appraisal cycle, etc. The paper introduces the feedback mechanism of performance management and organization implementation process of project manager and the result of performance evaluation of project manager in building decoration construction enterprise from five aspects. Finally, the paper takes H enterprise as an example to carry on the empirical analysis. The results show that the evaluation index system constructed in this paper has strong maneuverability and can promote the improvement of project manager's performance and ability through feedback communication and application of evaluation results. The main innovations of the thesis are: Integrated use of objective management method and 360 degree performance evaluation method. 2) perfecting the performance evaluation index system of project manager in architectural decoration construction enterprise. The performance evaluation index of project manager is divided into three layers, and 32 evaluation indexes are divided into three layers, and the weights of indicators are allocated reasonably by AHP. The implementation and management process of performance evaluation of project managers in architectural decoration construction enterprises are standardized. The research of this paper is helpful to improve the construction and management level of project managers in architectural decoration construction enterprises and to strengthen the development and management of human resources in construction enterprises so as to realize the leap-forward development of enterprises.
