【摘要】:在知識經(jīng)濟(jì)及終身學(xué)習(xí)的時代,不論是企業(yè)、政府或是個人,均期望能藉由知識的獲得及善用來提升競爭優(yōu)勢。隨著工作環(huán)境及形態(tài)的快速改變,越來越多的企業(yè)投資于科技媒介的訓(xùn)練系統(tǒng),以利于員工學(xué)習(xí)新科技、新產(chǎn)品與新服務(wù)的知識與技巧。在科技媒介的教育訓(xùn)練環(huán)境中,知識內(nèi)容可以采用數(shù)字化的方式進(jìn)行傳遞與交換,更易融合多種媒體型態(tài)來呈現(xiàn)教育訓(xùn)練數(shù)據(jù),訓(xùn)練內(nèi)容將更容易被記憶,也較能吸引受訓(xùn)者的注意,教育訓(xùn)練將提供更多的彈性與學(xué)習(xí)機(jī)會。對企業(yè)組織而言,運用信息科技讓組織內(nèi)知識的再用與分享成為常態(tài),透過溝通與數(shù)據(jù)傳輸能力拓展知識的普及范圍,讓教育訓(xùn)練的過程可獲得大量的簡化,數(shù)字化教育訓(xùn)練比過去扮演更重要的角色。 企業(yè)間的競爭越來越集中在對于人才的競爭,也就是說企業(yè)人才已成為企業(yè)所有財富中最有決定意義的資源,因此,企業(yè)員工培訓(xùn)在企業(yè)人力資源開發(fā)中的地位與作用亦逐漸地重要。由于傳統(tǒng)員工培訓(xùn),大多是選擇專門培訓(xùn)教師和場地,并尋找固定的時間后,才能對被培訓(xùn)人員進(jìn)行講授。所以為了尋找更好的教學(xué)培訓(xùn)途徑,教育與企業(yè)單位開發(fā)了多種多媒體網(wǎng)絡(luò)教學(xué)系統(tǒng)。一般而言,科技媒介的訓(xùn)練系統(tǒng)提供統(tǒng)一模式與自由模式兩種學(xué)習(xí)模式,將多媒體對象和網(wǎng)絡(luò)考試以網(wǎng)頁的形式呈現(xiàn),使對象具有較低的使用代價、較強(qiáng)表現(xiàn)力、較高獨立性與較好擴(kuò)展性,增加訓(xùn)練系統(tǒng)的內(nèi)容與功能。 近年來大專院校與相關(guān)延伸教育業(yè)者,大量導(dǎo)入在線學(xué)習(xí)系統(tǒng),從而逐漸摸索出相關(guān)經(jīng)營模式,在學(xué)術(shù)領(lǐng)域積累了相關(guān)豐富文獻(xiàn),如網(wǎng)絡(luò)系統(tǒng)功能、課程設(shè)計的評估以及系統(tǒng)成效的探討,參與在線學(xué)習(xí)之行為意向的研究。反觀在線學(xué)習(xí)在企業(yè)市場,極少有研究針對企業(yè)在線學(xué)習(xí)的發(fā)展脈絡(luò)進(jìn)行完整有系統(tǒng)的探討,因此,企業(yè)在推動或應(yīng)用在線學(xué)習(xí)系統(tǒng)時往往只著重于在線學(xué)習(xí)某些優(yōu)勢特點,如將在線學(xué)習(xí)視為把課程與訓(xùn)練內(nèi)容移到網(wǎng)絡(luò)上、未清楚安排學(xué)習(xí)進(jìn)度而且沒有評價追蹤計劃,或是專注于科技技術(shù)、教學(xué)課程或信息工具的模塊設(shè)計,而未考慮學(xué)習(xí)者個人學(xué)習(xí)滿意度、個人動機(jī)觀點方面的配合等,這種追求速成與斷章取義的結(jié)果,往往只會造成企業(yè)推行在線學(xué)習(xí)系統(tǒng)的失敗。 企業(yè)為維持競爭力及順應(yīng)全球化之發(fā)展,陸續(xù)導(dǎo)入e-learning學(xué)習(xí)工具來提升教育訓(xùn)練學(xué)習(xí)成效。國內(nèi)許多企業(yè)對于e-learning所能帶來的效益大都能夠認(rèn)同,但實務(wù)上,許多企業(yè)在購買e-learning平臺及若干工具軟件之后,卻常常發(fā)現(xiàn)和廠商在廣告中所塑造的美好景象大相徑庭,以致在推動上遭遇了很大的困境。許多企業(yè)變成對于e-learning是既期待又怕受傷害,一方面希望借助e-learning能加強(qiáng)員’工訓(xùn)練的成效,一方面卻又擔(dān)憂失敗的導(dǎo)入,將在管理上造成更多負(fù)面的影響。在本文當(dāng)中,我們摒棄以往討論較多的技術(shù)問題,完全以人為本,以受訓(xùn)者作為我們的研究對象,深入分析在科技媒介訓(xùn)練系統(tǒng)下,影響受訓(xùn)者培訓(xùn)成效的因素,并提出了相應(yīng)的企業(yè)應(yīng)當(dāng)采取的對策。其中,我們又以計算機(jī)自我效能和科技準(zhǔn)備性為重點,依次分析包括有形結(jié)果、工作關(guān)聯(lián)、訓(xùn)練任務(wù)、知覺有用、知覺易用、社會影響等影響學(xué)習(xí)者學(xué)習(xí)成效的因素,發(fā)現(xiàn)個人學(xué)習(xí)的滿意度,個人學(xué)習(xí)的動機(jī),周邊環(huán)境對學(xué)習(xí)者的影響等這些因素對學(xué)習(xí)者的學(xué)習(xí)成效是有很大影響的。我們在此研究的基礎(chǔ)上,提出了一系列相應(yīng)的措施,借此幫助企業(yè)更好地利用科技媒介訓(xùn)練系統(tǒng)來提高培訓(xùn)的成效。 本文通過對國內(nèi)外培訓(xùn)理論模式及科技媒介學(xué)習(xí)理論的研究,結(jié)合當(dāng)前企業(yè)培訓(xùn)的現(xiàn)狀,以科技接受模式(Technology Acceptance Model)為基礎(chǔ),基于科技媒介學(xué)習(xí)的企業(yè)新型培訓(xùn)模式,并融合社會認(rèn)知理論(Social cognitive theory)中的“計算機(jī)自我效能”與服務(wù)觀點的“科技準(zhǔn)備性”,建構(gòu)個人采用科技媒介學(xué)習(xí)系統(tǒng)的研究架構(gòu),探究影響個體使用科技媒介教育訓(xùn)練系統(tǒng)成效的重要因素,并逐一分析科技媒介培訓(xùn)模式中的要素及相互關(guān)系。以期幫助企業(yè)找到一種高效率,低成本的培訓(xùn)模式。 本文的成果可分成兩方面,(1)對學(xué)術(shù)貢獻(xiàn)而言,基于一個全新的企業(yè)培訓(xùn)模式,分析了影響個體采用科技媒介訓(xùn)練系統(tǒng)的因素;(2)在實務(wù)上的意義,則是提供企業(yè)的人力資源部門參考,以了解員工對科技媒介訓(xùn)練系統(tǒng)的成效。
[Abstract]:In the era of knowledge economy and lifelong learning, whether it is business or personal, the government is expected to have, by acquiring and applying knowledge to enhance the competitive advantage. With the rapid change of the working environment and the form of training system, more and more enterprises to invest in science and technology, for employees to learn new technology, new knowledge and skills new products and services. In science and technology mediated learning, knowledge can be used in the form of digital transmission and exchange, easy integration of a variety of media type presentation training data, the training content will be more likely to be memory, is to attract the attention of the trainees, training will provide flexibility and learning opportunities more of the enterprise organization, the use of information technology to make use of knowledge within the organization and sharing has become the norm, from communication and expand the scope of universal knowledge, to teach The process of training can be greatly simplified, and digital education and training are more important than in the past.
The competition between enterprises is becoming more and more concentrated in the competition for talent, that is the enterprise talent has become the most determinative enterprise wealth in all resources, therefore, the position and role of enterprise staff training in enterprises in the development of human resources is also gradually important. Because the traditional staff training, mostly choose special training for teachers and the site, and looking for a fixed time, in order to be training for teaching. So in order to find better ways of teaching and training, education and business units to develop a variety of multimedia network teaching system. In general, the training system of science and technology media to provide a unified mode and free mode of two kinds of learning mode, the multimedia objects and network examination presented in the form of a web page, the object has low cost, high performance, high independence and good expansibility, increase training system content and function.
In recent years, college education and extension related industry, import a large number of online learning system, and gradually explore the mode of operation, in the academic field has accumulated rich literature, such as the function of network system, and explore the evaluation system of curriculum design, research on line learning participation behavior intention. In contrast, online learning in enterprise the market, very few studies have discussed, complete the system according to the development of enterprise online learning so that enterprises in the promotion or application of online learning system often only focuses on online learning some advantages, such as online learning as the curriculum and training content over the Internet, without clear learning progress and no evaluation the plan, or focus on science and technology, module design courses or information tools, without considering the learners' individual learning satisfaction, personal motivations The point of cooperation, the pursuit of quick results and interpret out of context often cause, implementation of the online learning system of business failure.
In order to maintain the competitiveness of enterprises and adapt to the globalization, continue to import the e-learning learning tools to improve the education and training of learning. Many domestic enterprises for e-learning can bring benefits to most of identity, but in practice, many enterprises in the purchase of e-learning platform and some software tools, and often find manufacturers advertise in good shape that scene be quite different in promoting, encountered great difficulties. Many enterprises to become e-learning both expect and fear, one wants to use e-learning to strengthen workers' training results, into the hand, fear of failure, will cause more negative effects on management. In this paper, we to abandon the past, discuss technical issues, more fully to people-oriented, trainees as our research object, in-depth analysis of training in science and technology Under the system, factors affecting the trainee training effectiveness, and puts forward the corresponding countermeasures should be taken in enterprises. Among them, we have to computer self-efficacy and technology readiness for the key, followed by the analysis of tangible results, related work, training tasks, perceived usefulness, perceived ease of use, learning social impact factors effect of learning, personal learning satisfaction, individual learning motivation, learning surroundings influence on learners these factors of learners is greatly affected. The basis of our research, put forward a series of measures to help enterprises make better use of the training system of science and technology to improve the effectiveness of the training.
Based on the research of domestic and foreign training theory model and technology mediated learning theory, combined with the current situation of enterprise training, the technology acceptance model (Technology Acceptance Model) as the foundation, a new training mode for enterprises based on technology mediated learning, and integration of social cognitive theory (Social cognitive theory) technology readiness "in the" computer self efficacy "and" service view research framework construction by science and technology media learning system, an important factor to explore the impact of individual use of technology media education training system effectiveness, and analyzed the elements of training mode of science and technology in the media and the relationship between them. In order to help enterprises to find an efficient, low-cost training mode.
The results of this paper can be divided into two aspects: (1) the academic contribution, a new training model based on the analysis of influencing factors of the training system of science and technology; (2) on the practical significance is to provide reference to the human resource department of the enterprise, in order to understand the staff training system of science and technology results.
